Digital banking adoption: The implications for human capital adaptation in Zambian commercial banks between 2020 and 2025

Abstract

The study examined digital banking adoption: the implications for human capital adaptation in Zambian commercial banks between 2020 and 2025. It focused on the emergency of digital marketing, how extent the workforce changes, and the strategic human resource management practices adopted. This study was guided by Resource-Based Theory (RBT) and Stakeholder Theory. A descriptive research design was applied while utilizing structural questionnaires administered to 40 respondents that were from different commercial banks. The data gotten was analyzed using inferential and descriptive statistics. An ANOVA test was also conducted to determine the relationship between variables. The study found out that digital banking had a statistically significant influence on workforce restructuring, staff composition, and service efficiency. The results also show the T-value of 33.995; this confirms that it is not statistically different. The P-value is 0.000, which is less than 0.05; hence, the results are statistically significant, as the P-values are less than 0.05. The study contributed to the literature on digital banking adoption and the implications for human capital adaptation by demonstrating that sustainable financial performance in digital banking depended not only on technology investments but also on their strategic integration across HR and marketing functions. The findings offered practical guidance for banking leaders seeking to build agile, innovative, and financially resilient digital organizations. The study recommends that banks should invest more in continuous digital training programs to equip employees with relevant technological skills. It also recommends that they should formalize structured reskilling programs to support employees transitioning from traditional to digital roles.
